Analyzing the Role of Organizational Culture in Enhancing Employee Productivity with an Emphasis on Explaining the Mediating Role of Knowledge Management

Abstract
The purpose of this study is to examine the relationship between organizational culture and Employee Productivity, with an emphasis on the mediating role of knowledge management among managers, experts, and administrative staff of Shirin Asal, one of the largest companies in the industry. The research method is descriptive-survey and, based on its purpose, applied. The statistical population consisted of 222 managers, experts, and administrative employees of Shirin Asal. Using Cochran’s formula and considering standard statistical parameters, the sample size was determined to be 141 participants. Data collection tools included: Edgar Schein’s (1980) organizational culture questionnaire with 21 items in two dimensions (external adaptation and internal integration); Jabarzadeh’s (2013) employee productivity questionnaire with 17 items across four components (efficiency, effectiveness, commitment, and problem-solving); and Lawson’s (2003) knowledge management questionnaire with 24 items in six dimensions (knowledge creation, acquisition, organization, storage, dissemination, and application). Reliability was confirmed through Cronbach’s alpha, and validity was verified using convergent and discriminant validity. Data analysis was conducted using descriptive and inferential statistics and structural equation modeling with Smart PLS. The results indicated that organizational culture has a positive and significant effect on employee productivity and also positively influences knowledge management. Knowledge management, in turn, has a positive and significant effect on employee productivity. The findings suggest that knowledge management acts as a full mediator in the relationship between organizational culture and employee productivity. This study makes a significant contribution to the knowledge management literature. It highlights research gaps in understanding the relationship between organizational culture and employee productivity.
