چکیده
هدف از انجام این پژوهش بررسی رابطه بین فرهنگ سازمانی و بهره‌وری کارکنان: تبیین نقش میانجی مدیریت دانش در میان مدیران، کارشناسان و کارکنان اداری شرکت شیرین‌عسل، بزرگ‌ترین صنایع غذایی است. روش پژوهش حاضر، توصیفی و از نوع پیمایشی است و بر اساس هدف، کاربردی است. جامعه آماری پژوهش شامل مدیران، کارشناسان و کارکنان اداری شرکت شیرین‌عسل بود که در مجموع 222 نفر بودند، با استفاده از فرمول کوکران و در‌نظر‌گرفتن پارامترهای آماری استاندارد، حجم نمونه پژوهش 141 نفر تعیین شد. ابزار گردآوری اطلاعات این پژوهش برای سنجش فرهنگ سازمانی از پرسشنامه ادگار شاین (1980) که شامل 21 گویه در دو بعد (سازگاری بیرونی، انسجام درونی) است، ارزیابی شد. برای اندازه‌گیری بهره‌وری کارکنان، از پرسشنامه جبارزاده (1392) با 17 گویه در ۴ مؤلفه (کارایی، اثربخشی، تعهد و حل مسئله) و برای ارزیابی مدیریت دانش از پرسشنامه لاوسون (2003) با 24 گویه با 6 بعد (دانش‌آفرینی، جذب دانش، سازماندهی دانش، ذخیره دانش، انتشار دانش و به‌کارگیری دانش) بهره گرفته شد که پایایی آن از طریق آزمون آلفای کرونباخ و روایی آن از راه روایی همگرا و روایی واگرا تأیید شد. تحلیل داده‌ها با استفاده از شاخص‌های آمار توصیفی و آمار استباطی و روش مد‌لسازی معادلات ساختاری با Smart PLS انجام شد. یافته‌ها نشان داد فرهنگ سازمانی بر بهره‌وری کارکنان تأثیر مثبت و معناداری دارد. همچنین فرهنگ سازمانی بر مدیریت دانش تأثیر مثبت دارد. مدیریت دانش بر بهره‌وری کارکنان تأثیر مثبت و معنا‌داری دارد. نتایج نشان داد مدیریت دانش به‌عنوان یک میانجی کامل در رابطه بین فرهنگ سازمانی و بهره‌وری کارکنان عمل می‌کند. این پژوهش به‌طور چشمگیری به ادبیات مدیریت دانش کمک خواهد کرد. یافته‌های این مطالعات، وجود شکاف‌های پژوهشی در درک رابطه بین فرهنگ سازمانی و بهرهوری کارکنان را برجسته می‌کند.

چکیده English

The purpose of this study is to examine the relationship between organizational culture and Employee Productivity, with an emphasis on the mediating role of knowledge management among managers, experts, and administrative staff of Shirin Asal, one of the largest companies in the industry. The research method is descriptive-survey and, based on its purpose, applied. The statistical population consisted of 222 managers, experts, and administrative employees of Shirin Asal. Using Cochran’s formula and considering standard statistical parameters, the sample size was determined to be 141 participants. Data collection tools included: Edgar Schein’s (1980) organizational culture questionnaire with 21 items in two dimensions (external adaptation and internal integration); Jabarzadeh’s (2013) employee productivity questionnaire with 17 items across four components (efficiency, effectiveness, commitment, and problem-solving); and Lawson’s (2003) knowledge management questionnaire with 24 items in six dimensions (knowledge creation, acquisition, organization, storage, dissemination, and application). Reliability was confirmed through Cronbach’s alpha, and validity was verified using convergent and discriminant validity. Data analysis was conducted using descriptive and inferential statistics and structural equation modeling with Smart PLS. The results indicated that organizational culture has a positive and significant effect on employee productivity and also positively influences knowledge management. Knowledge management, in turn, has a positive and significant effect on employee productivity. The findings suggest that knowledge management acts as a full mediator in the relationship between organizational culture and employee productivity. This study makes a significant contribution to the knowledge management literature. It highlights research gaps in understanding the relationship between organizational culture and employee productivity.
