سیستم کاری عملکرد بالا و کارآفرینی سازمانی: بررسی نقش قدرت سیستم منابع انسانی

چکیده
صاحب‌نظران معتقدند سیستم منابع انسانی به دلیل ناملموس بودن و پیچیدگی‌های خود می‌تواند به عنوان یک منبع ارزشمند، کمیاب، غیرقابل تقلید و بدون جایگزین موجب کسب مزیت رقابتی شود اما تحقیقاتی که این موضوع را به‌طور تجربی اثبات کنند، بسیار اندک هستند. در این راستا پژوهش حاضر ضمن بررسی رابطه بین سیستم کاری عملکرد بالا و کارآفرینی سازمانی، نقش تعدیل‌کننده قدرت سیستم منابع انسانی را در این رابطه مورد بررسی قرار داده است. داده‌های مورد نیاز این تحقیق از 242 نفر از کارکنان دانشی پنج شرکت برتر تولیدکننده فرآورده‌های لبنی در استان مازندران گردآوری شد. روایی سازه به‌وسیله تحلیل عاملی تأییدی و پایایی ابزار گردآوری داده‌ها به‌وسیله آزمون آلفای کرونباخ مورد ارزیابی قرار گرفت. فرضیه‌های تحقیق با رگرسیون سلسله مراتبی به روش بارون و کنی آزمون شدند. براساس یافته‌های این پژوهش، سیستم کاری عملکرد بالا بر کارآفرینی سازمانی تأثیر مثبت و معنادار می‌گذارد. نتایج همچنین نشان می‌دهد که قدرت سیستم منابع انسانی رابطه بین متغیر مستقل و وابسته تحقیق را تعدیل می‌کند. یافته‌های این پژوهش نشان می‌دهد توجه به طور صرف به محتوای سیستم منابع انسانی کافی نیست بلکه سیستم منابع انسانی باید از قدرت کافی برخوردار باشد تا یک سازمان را از سازمان‌های دیگر متمایز سازد و موجب کسب مزیت رقابتی شود.

High Performance Work System and Organizational Entrepreneurship: Investigating the Role of HR System's Strength

Experts believe that human resource system due to causal ambiguity and complexity can create competitive advantage as a valuable, rare, inimitable and non-substitutable source, but few supporting studies have been conducted. This study investigates the relationship between high performance work system and organizational entrepreneurship while investigates the moderating role of HR system strength. data was gathered from 242 knowledge employees of five premier dairy production companies in Mazandaran province. Reliability of the measures was evaluated by Cronbach's alpha and construct validity was evaluated by confirmatory factor analysis. The hypotheses were tested using hierarchical regression based on Baron and Kenny's method. According to the results of this study, HPWS has positively significant effect on organizational entrepreneurship. Also, HR system's strength moderates the relationship between the independent and dependent variables. results show that only considering content of HR system is not enough, but HR system must be strong enough to differentiate an organization from others and create competitive advantage.
